Abstract

Evidence regarding the construct validity of assessment centre performance dimensions is reviewed. The evidence strongly suggests that variance in ratings tends to reflect exercises more than individual performance dimensions, thus calling into question the construct validity and utility of these dimensions. A number of biases in the assessment centre process, as well as more general rating biases are noted that may be responsible for these pervasive exercise effects. Suggestions are made for enhancing the construct validity of performance dimensions.
